主动活力管理与员工心理健康:工作倦怠的中介作用与职业角色显著性的调节作用

中文摘要At present, there’s a trend of labor market that the positive flexibility of employees is much valued and employees themselves are thought to be responsible for their work, life, career development and happiness. As a common phenomenon in the workplace, job burnout has been found to lead to low performance and damage employee health. Therefore, how can employee themselves initiatively reduce job burnout and protect employee health has become a new research direction. Previous studies have shown that: proactive vitality management can help people supplement and protect their physical and mental personal resources, and reach work goals; and when employees' occupational role salience level is high, they are more likely to recognize the value of the position / job and are more willing to invest time, money and energy for it. From the perspective of resource preservation theory, both proactive vitality management and employee occupational role salience can be integrated into the model of job burnout and employee health as personal resources, but the relationship between them in this model has not been explored.This study investigated the effect of proactive vitality management on job burnout and mental health of employees, and the moderating mechanism of employees' occupational role significance in the above-mentioned process. 439 employees from all over the country participated in the study. The final results show that: (1) there is a positive correlation between proactive vitality management and employees' mental health; (2) job burnout partially mediates the relationship between proactive vitality management and employees' mental health; (3) employees' occupational role salience significantly moderate the relationship between proactive vitality management and job burnout. The research expands the research on the influencing factors of proactive vitality management, and provide the basis and ideas for the practice of proactive vitality management at the organizational and individual levels.
英文摘要当前劳动力市场的趋势是越来越强调员工本身的积极灵活性,认为员工对自己的工作、生活、职业发展的幸福感负有责任。而工作倦怠作为职场中的常见现象,已有大量理论和实证研究表明它会引起低绩效并损害健康。因此,员工如何发挥自身的主观能动性降低工作倦怠、保护员工健康成为了一个新的研究方向。已有研究表明:主动活力管理能够帮助人们补充和保护他们的身体和精神方面的个人资源,从而促进工作目标的实现;而当员工职业角色显著性强时,他们更认可职位/工作的价值并且更愿意为此投入时间、金钱和精力。在资源保存理论视角下,主动活力管理和员工职业角色显著性都可以作为个人资源被整合到工作倦怠与员工健康的模型中,但还没有研究探索过它们在这个模型中的相互关系。本研究考察了主动活力管理对工作倦怠和员工心理健康的影响,以及员工职业角色显著性在上述作用过程中的调节作用机制。439名来自全国各地的在职员工参与了一项问卷调研。研究的最终结果表明:(1)主动活力管理与员工心理健康正相关;(2)工作倦怠在主动活力管理与员工心理健康之间起到部分中介作用;(3)员工职业角色显著性调节了主动活力管理与工作倦怠之间的关系。研究结果拓展了主动活力管理影响因素的研究,同时还为主动活力管理在组织和个人层面的实践提供了依据和思路。
