中文摘要With the continuous complex changes in the current world situation and the high-speed development of our national economic level, Rapid advances in technology and continuous innovation have opened a new era for us. In order to adapt to the changes of the new environment and obtain more favorable competitiveness and more resource advantages, employees face more and more challenging work responsibilities and requirements given to them by the enterprise, and the consequent work stress will also increase. Employees should continue to improve their personal abilities to cope with the responsibilities and requirements given to them by the enterprise. Work stress come with a series of consequences for employees. People have different responses to the stress. When they are enthusiastic about work, they are active and can devote themselves to their work. When they are in low mood, they treat work passively and negatively, which will cause emotional exhaustion and affect their mental health. In the meantime, different types of work stressor and emotional regulation strategy adopted by employees will have different effects on the mental health of employees. Therefore, how work stressor affects employees' mental health and how employees' emotional regulation take a role between work stressor and employees' mental health will be the focus of this study. This study based on the Affective Events Theory (AET) combining the Conservation of Resources Theory (COR), Transaction Theory and process of the emotion regulation strategy. This study discusses the relationship between Challenge stressor and Hindrance stressor through job engagement and emotional exhaustion with employees' mental health. As well as the individual on the use of the cognitive reappraisal. This study further explores the role of emotion regulation strategies. In this study, data were collected by questionnaire. SPSS 26 was used for descriptive statistics, correlation analysis and regression analysis of data. PROCESS 3.4 was used to test the moderated mediating effect. The results show that:(1) There is a positive correlation between challenging job stressor and job engagement, and a negative correlation between hindrance job stressor and job engagement; There's positive correlation between challenge & Hindrance job stressors and emotional exhaustion. (2) The relationship between hindrance stressor and employees' mental health is mediated by job engagement. And the relationship between Challenge-Hindrance stressor and employees' mental health is mediated by emotional exhaustion. (3) Cognitive reappraisal negatively moderated the relationship between challenge job stressor on job engagement and emotional exhaustion. In this study, we reveal the relationship between challenge-hindrance stressors and job engagement and emotional exhaustion. The mediating effects of work engagement and emotional exhaustion on the relationship between stressors and mental health were clarified. At the same time, we also verified the moderating effect of cognitive reappraisal on the relationship between challenging stressors and job engagement and emotional exhaustion. Our conclusions not only supplement the theory but also provide new management strategies and guidance suggestions for enterprises and managers. In the end, discuss about the results of the research and according to the inadequacies of this study,the possible development direction of future research is put forward.
英文摘要随着当前世界形势的复杂多变、我国国民经济水平的高速发展、科技技术的快速革新为我们开启一个全新的时代。员工为了适应新环境的变化获得更有利的竞争力和更多的资源优势,在面对企业赋予员工越来越具挑战的工作职责和要求下,工作压力也在逐渐增加。员工要持续提升个人能力,以应对企业赋予员工的职责和要求。工作压力给员工带去诸多方面的影响。在面对压力源时个体有着差异性的应对和反映,工作状态较好时工作积极主动,能全身心的投入到工作中。工作情绪低落时个体对待工作被动又消极,且易产生情绪耗竭,于此同时,员工的心理健康也有所下降。然而,不同类型的工作压力源及员工采用的情绪调节策略都将对员工的心理健康有着差异体现。因而,压力源与员工的心理健康有什么样的相关关系?员工情绪调节又将在整个过程之间起到什么效应?将成为本研究的聚焦点。 本研究在情感事件理论的基础上结合资源保存理论、交互理论模型和Gross 情绪调节策略过程探讨了个体层面工作压力源(挑战性和阻碍性)与工作投入和情绪耗竭与员工心理健康的相关关系,以及情绪调节策略(认知重评)的运用在此过程中的调节效应。本研究在此模型中进一步探讨情绪调节策略的作用。 本研究采用问卷调查法采集研究数据,使用SPSS 26进行问卷数据分析描述性统计、相关性分析、回归分析等,采用PROCESS 3.4检验调节效应,中介效应及带调节的中介效应。 研究结果表明:(1>挑战性压力源与工作投入有正相关关系。阻碍性压力源与工作投入有负相关关系。挑战性和阻碍性压力源均与情绪耗竭有正相关关系。(2)工作投入在阻碍性压力源与员工心理健康之间有中介作用。情绪耗竭在挑战性和阻碍性压力源与员工心理健康之间有中介作用。(3)认知重评在挑战性压力源与工作投入和情绪耗竭之间起负向调节作用。 通过本研究,我们揭示了挑战一阻碍性压力源与工作投入和情绪耗竭之间的关系。明确了工作投入和情绪耗竭的在压力源与心理健康之间的中介效应。同时,我们也验证了认知重评在挑战性压力源与工作投入和情绪耗竭之间具有调节效应。我们的结论除了对理论的补充以外,也对企业及管理者在管理思路和策略上提供了指导方向和建议。 最后,对研究结论进行讨论并根据本研究现存的不足,提出了对未来研究的可能性及指导性发展方向。
