中文摘要 | Abstract: Kaleidoscope career values reflect individuals' psychological needs to achieve optimal states in various domains of work, family, and self, which play an important role in career values among Generation Y female employees. However, can kaleidoscope career values truly bring positive career outcomes for these employees? Based on the self-construction career adaptability model, this study explores whether the three dimensions of kaleidoscope career values, namely authenticity, balance, and challenge (adaptability motives), can sequentially influence career success (adaptability results) for Generation Y female employees through career adaptability (adaptability resources) and job crafting (adaptability reaction). A three-wave survey was conducted, involving 209 generation Y female employees. The results indicate that the challenge dimension of kaleidoscope career values directly promotes career success among generation Y female employees. Furthermore, the authenticity and challenge dimensions of kaleidoscope career values indirectly contribute to career success through the mediating effects of career adaptability and job crafting. This study reveals the mechanisms through which kaleidoscope career values influence career success among generation Y female employees, validates the self-construction career adaptability model, and establishes a new pathway from kaleidoscope career values to career success for this group of employees. 英文摘要 | 万花筒职业生涯观反映了个体追求在工作、家庭和自我多领域实现最佳状态的心理需要,是新生代女性员工职业价值观的重要内容,包括真实性、平衡与挑战三个维度。然而,万花筒职业生涯观能否真正为新生代女性员工带来积极的职业发展结果?基于自我建构的生涯适应模型,本研究探讨了万花筒职业生涯观(适应动机)能否依次通过生涯适应力(适应资源)与工作重塑(适应反应),使得新生代女性员工实现职业成功(适应结果)。本研究采用三轮问卷调查,对209名新生代女性员工进行了研究。结果表明:万花筒职业生涯观的挑战维度直接促进新生代女性员工的职业成功;真实性维度和挑战维度经由生涯适应力和工作重塑间接促进新生代女性员工的职业成功。本研究揭示了万花筒职业生涯观对新生代女性员工职业成功的影响机制,验证了自我建构的生涯适应模型,并为新生代女性员工构建了从万花筒职业生涯观到职业成功的新路径。 |
